「面倒くさい」は、その組織のやり方に、新しいことを取り入れようとするものを、排除します。
"Troublesome" excludes people who try to introduce new things into the organization's way.
新しいことに対応するのも、面倒くさいからです。

そして、この「面倒くさい」は、高齢になるほどその傾向が顕著になります。
And, this "troublesome" becomes more pronounced as they get older.
故に人間は高齢になればなるほど「保守的」になり、その上、たちの悪いことに、周りの人間は、高齢者に意見を言わなくなります。
Therefore, the more human beings become, the more they become "conservative". Moreover, to the worse, people around us don't give opinion to the elderly.
高齢者は、(別の能力とは関係なく)その生きている時間の長さ故に、コネクションが多くなり、このコネクションは組織を運営する上において、無視できないものだからです。
Older people have more connections because of the length of time they live (regardless of their other abilities). This connection is something that can not be ignored in running the organization.
それと、高齢者は「弱さを武器」にすることが許される存在でもあります。
In addition, the elderly are also allowed to use "weakness" as a weapon.
この「武器」には逆らいにくく、それ故、彼らの存在は、あらゆる、便利なもの(例えば、スマホを前提としたコミュニケーション等)を邪魔するように機能します。
It is hard to go against this "weapon" and hence their presence acts interfere with any convenient thing (eg, communication based on a smartphone).
